Start thinking of your employees as people rather than as positions. Study the mindset of developers and related positions - they can not be treated as cattle, and they are not easily replaceable. They need to recognize the value the years of experience, and of company-wide, consistent, quality-oriented processes. Instead of looking at older products and the people who work on them as slow and outdated, look at what they offer, and what the customers want before you judge. Sales of European products were going up while US ones stabilized, but that was due to the customer base that was not accustomed to and did not demand sophisticated products that allow them to closely monitor and coordinate all aspects of their business.
